독립 PD의 노동경험과 직업 정체성에 대한 탐구 : 교양 프로그램 독립 PD들에 대한 심층인터뷰를 중심으로

국문초록

이 연구는 외주 제작 프로그램을 생산하는 ‘독립 PD’ 직군에 대한 탐구이다. 독립 PD는 외주 정책의 도입이후 20년이 넘는 기간 동안 방송 산업의 중요한 구성원으로 자리해왔음에도 불구하고 이들에 대한 학문적, 사회적 관심은 드물게 나타났다. 이러한 사실에서 출발한 이 연구는 독립 PD들이 어떠한 노동경험을 하고 있고, 이를 어떻게 인식하고 있으며, 또 이를 통해 직업 정체성을 형성해나가는 과정을 심도 있게 탐구하였다. 그 과정에서 독립 PD의 노동과 삶을 입체적으로 그리고 구체화함으로써 독립 PD 직군을 새로이 조명할 뿐만 아니라, 방송노동의 현실을 드러내고 구조적 문제들을 함께 고찰하는 계기를 만들고자하였다. 보다 구체적으로 교양물을 제작하는 독립 PD 20명에 대한 심층인터뷰를 통해 미시적 관점에서의 생산자 연구를 시도하였으며, 객관적 노동의 현실과 주관적 인식을 함께 살펴보는 통합적인 관점에서 분석을 수행하였다. 직업 정체성에 관여하는 요인들을 연구의 분석틀로 삼아 네 가지 주제로 연구의 결과를 분석하였다. \r\n 첫 번째 주제에서는 노동조건의 변화에 따른 인식을 중심으로 살펴보았다. 연구 참여자들은 2000년 전후를 기점으로 진행된 유연화의 흐름에 따라 직장 없는 직업 활동을 지속하고, 도제관계의 붕괴와 더불어 인간관계를 약화를 경험하고 있었다. 이 과정에서 이들에게 정규직과 프리랜서 등의 고용형태가 갖는 의미가 사라지면서, 이들은 오히려 프리랜서 노동을 자발적으로 선택하고 이를 생존의 전략이라고 인식하며, 이를 통해 심리적 만족감을 얻고 있었다. 그 결과 이들이 변화된 경제체제를 받아들이고 이를 내면화함으로써 독립된 주체로서의 정체성을 강화하고 있음을 알 수 있었다. \r\n 두 번째 주제에서는 직업 가치를 중심으로 연구 참여자들의 인식을 살펴본 결과, 이들이 경제적 보상이 충족되지 않는 상황 속에서 이를 극복하기 위해 내재적 가치로 직업 가치를 이동시키고 있음을 알 수 있었다. 이들은 30대 후반에서 40대 초반을 기점으로 수입이 하락하면서 충분한 경제적 보상이 더욱 어려워지는 상황 속에서 이를 개선할 방편으로 대안적 경로들을 모색하면서, 경제적 보상과 내재적 가치간의 직업 가치를 조율하고 있었다. 또한 그 조율의 과정에서 직업 유지의 갈등을 겪기도 하며, 정체성의 변화를 경험하고 있었다. 이를 통해 결국 고숙련이 될수록 경제적 보상의 제가 심화되며, 구조적 문제의 책임이 개인의 가치추구에 따른 생존능력에 전가되고 있음을 알 수 있었다. \r\n 세 번째 주제에서는 중요한 타자의 인정이 갖는 의미와 가치들에 대해 살펴보았다. 연구 참여자들은 가족, 프로그램의 출연자, 시청자의 반응 등의 중요한 타자의 평가와 인정을 통해 자신의 직업 정체성을 강화하는 계기들을 마련하고 있었으며, 시청자 반응의 통계적 지표로 나타나는 시청률에 대해서는 오히려 그것이 느슨한 고용관계를 빌미로 이들의 생존문제를 좌우한다는 점에서 이를 부정적 지표로 인식하고 있었다. 이를 통해 결국 연구 참여자들에게 타자의 인정은 제작주체로서의 정체성을 강화하는 지점에서 보다 의미 있게 나타남을 알 수 있었다. \r\n 네 번째 주제에서는 노동과정에서 나타나는 갈등의 경험과 이에 대한 인식들을 살펴보았다. 연구 참여자들은 프로그램 기획의 경험 혹은 프로그램 내적으로 창의성을 투여함으로써 자신을 창작의 주체로 인식하지만, 계속해서 구조적 문제에서 비롯되는 갈등을 마주함에 따라 창작의 주체뿐만 아니라 제작의 주체로서의 정체성까지 약화되는 경험을 지속하고 있었다. 이를 통해 이들이 스스로를 소외된 노동을 지속하는 부품으로 인식하게 되고, 결국 이것이 제작 주체로서의 정체성을 차단함으로써 프로그램의 질적 성장을 방해하는 모순적인 결과로 나타남을 알 수 있었다. \r\n 이러한 분석 결과들을 통해 연구 참여자들이 공통적으로 자신의 노동을 둘러싼 구조적, 개인적 문제들에 대응하고 생존해나가는 전략을 취함으로써 ‘자력-의존적 주체’로서의 정체성을 형성하고 있음을 알 수 있었다. 또한 자신을 진정한 ‘제작의 주체’로서 인식하고 직업 정체성을 강화해나가려는 노력을 지속하면서 정체성의 변이를 겪고 있음을 알 수 있었다. 하지만 이러한 변이가 독립 PD의 주체성뿐만 아니라 제작 주체로서의 정체성을 상실하게 할 수 있음에도 불구하고, 계속되는 갈등의 경험을 통해 이를 전복시킬 저항에 대한 의식이 저하되는 것으로 나타났다. 이에 따라 결국 주체성의 회복은 주체의 자각과 높은 수준의 상호신뢰를 바탕으로 한 집단적 연대의식을 통해 능동적인 저항의 주체로 거듭날 때 가능해짐을 주장하였다. \r\n 이 연구는 독립 PD의 노동 경험을 세밀하고 입체적으로 그려냄으로써 이들의 삶과 노동을 구체적으로 조명할 뿐만 아니라, 그동안 미디어 노동을 둘러싼 담론들과 문화 산업 노동자에 관한 논의들에서 나타나는 경향, 특히 이들을 창조적 노동자, 유연한 경제체제에 부합하는 주체로 귀결시키는 논의에서 벗어나려 했다는 점에서 의미가 있다. 또한 착취적 노동 과정에만 천착하는 논의가 실질적인 변화를 이끌어내는데 있어 가지는 실효성에 대해서도 반문해볼 수 있었다. 이 연구는 직업 정체성이 형성되는 과정을 추적하는 방식으로 독립 PD의 노동 경험을 미시적인 관점에서 살펴봄으로써 앞으로 독립 PD가 제작의 주체, 창작의 주체로서의 정체성을 강화하고 주체성을 회복할 수 있는 방송환경으로 나아갈 수 있는 논의의 방향성을 제시했다는 점에서도 의의를 갖는다.

영문초록

This research focuses on the ‘independent directors' who produce outsourced TV programs. Despite the fact independent directors have become a significant part of the broadcasting industry coming in two decades ago after the outsourcing policy, there has been little interest regarding it on an academic or social level. The research conducts an in-depth study on this notion through the work experiences, the perception of the experiences and the procedural formation in job identities of independent directors. Not only does this research shed new light on the labor and life of independent directors dynamically and specifically, but also provides an opportunity to contemplate the structural problems prevailing within the reality of media labor. In particular, the study tries to attempt to establish a microscopic viewpoint through in-depth interviews of 20 independent directors producing information programs while analyzing both the objective realities of labor and subjective perception on an integrated perspective. This research evaluates the factors involved in the job identities as an analysis framework throughout four main subjects.\r\n Firstly, the study looked into the perception following the change in labor conditions. The participants have continued their work without workplace caused by the flow of flexibility around 2000, and also have experienced the collapse of apprentice relationships along with the lack of human relationship. As the meaning of regular employee, freelancer and other forms of employment became less crucial, they voluntarily chose freelance labor and perceived it as a survival strategy, while obtaining mental satisfaction throughout the process. Through this, they strengtened their identity as an independent subject by embracing the change of the economic system and internalizing it.\r\n Secondly, through analyzing the perceptions on work values, it is found that the participants were shifting their occupational values to inherent values in order to overcome the situation where their economic compensations were not fulfilled. They were trying to resolve the gap of occupational values between economic compensations and inherent values by seeking alternative measures for the insufficient economic compensations as their income started to decrease in their late thirties to early forties. Moreover, they were experiencing inner conflicts of maintaining their jobs and change of identities in the middle of such process. It indicates that economic compensations get even worse when their skills get more advanced, and the results of structural problems make them overcome the situation individually with their ability to survive. \r\n Third, the thesis was about what the recognition and evaluation of ‘significant others’ means to independent directors. The participants had chances to strengthen their job identities through the recognition of significant others such as family members, program casts, responses from television audiences and so forth. However, they felt negatively regarding ratings which can be considered as a statistical index of the viewers’ response, because it might threaten their job continuation with the loosen relationship of employment. Through this analysis, it is found that they appreciate the recognition and evaluation of significant others when it allows them to reinforce their job identities as a subject of production. \r\n Fourth, this research examines deeper into the experiences of conflicts in the labor process and the perceptions following afterward. Although the participants perceived themselves as subjects of creation in regards of the program planning or creativity within the program itself, they kept experiencing the downfall of both creativity and identities as they constantly faced conflicts emerging from structural problems. Such perceptions lead to the participants discerning themselves as mere components who continue alienated labor, and to the contradicting results of impeding the improvement of quality in programs as it strangles their identities as the subject of production.\r\n Through these four thesis and analysis results, it is found that all the participants try to respond to the structural and individual issues regarding their work by establishing their own method of survival while becoming a 'self-independent subject', perceiving themselves as a 'subject of production' and try to strengthen their job identities as they continuously experience transformation in their identities. Moreover, despite the fact these transformations can divest not only the subjectivity of independent directors but also their identities as a subject of production, their consciousness of resistance to subvert the situation has fell due to the continuous conflicts in the labor process. Consequently, the restoration of subjectivity can only be achieved when the resistance of subjects is actively carried out and must be achieved through self-awareness of themselves and collective awareness of solidarity through deep mutual trust.\r\n This research not only observes deeply into the work experiences of independent directors through detailed and dynamic approaches, but also tries to break out of the tendency that they are creative workers and merely subjects according with the flexible economic structure which, in particular, have been repeatedly argued throughout the discourse of media labor and workers of cultural industry until now. Moreover, this research gives a chance to ask in return the effectiveness of the studies which only dig into exploitative labor process for making substantive changes. By tracing the development process of job identities and of conducting the work experiences through a microscopic viewpoint, this research has its significance of proposing the direction of discussion for the improvement of the broadcasting environment where the subjectivity of independent directors can be restored and the identities as a subject of production can be strengthened.\r\n\r\n\r\n\r\n\r\n\r\n\r\n\r\n\r\n\r\n \r\nKeywords: independent director, outsourced program, independent production, work experience, job identity, subjectivity, freelence labor, flexiblity, employment status, internal work value, resistance
