한국교회의 섬김문화와 노동 형태 분석 : 청년 창의·예술노동자에 대한 심층 인터뷰를 중심으로

한국교회에서‘섬김’이란 개인의 신앙적 표현으로 간주되기 때문에 교회를 섬기는 성도들은‘신앙이 좋은 사람’이 되기도 한다. 최근 미디어 콘텐츠에 대한 수요가 높아지면서 창의노동자와 예술가들이 교회에서 해당 분야의 기독교 콘텐츠를 제작하는 일이 증가했다. 그러나 이들이 교회에서 자신의 전문성을 활용해 섬김을 하는 것에 대해 당연시 여기는 일부 성도들이나 목회자들이 있다. 이러한 상황에서 섬김이(교회 봉사자)들은 교회에서 어떤 종류의‘섬김’은 착취적 요소가 있음을 인지했고 번아웃(burn-out)되기도 하였다. 한국교회의 섬김문화는 조선말, 최초의 한국교회가 설립되면서 생긴‘개교회주의’와 1970년대 이후‘교회성장학’에 따른 비즈니스 체제로 교회가 제도화되면서 성도들의 헌금이나 섬김 횟수로 계량화된 경향이 있다. 본 연구는 교회에서 섬김활동으로 인한 번아웃을 노동소외 현상으로 보고 이에 대해 연구해보고자 했다. 보다 효과적인 분석을 위해 교회 섬김활동이 경제적 가치를 창출한다는 점에서 일과 노동의 개념구분을 통해‘섬김노동’으로 재정의하게 되었다. 방법은 심층 인터뷰와 눈덩이 표집을 사용하였다.
인터뷰 분석 결과, 섬김이들 사이에서 섬김으로 인한 노동소외가 관찰되었다. 그들은 교회 안에서 섬김을 하며 기독교적 가치관과 이익을 우선시하는 비즈니스적 체제가 의식적으로 상충하는 것을 느꼈다. 그래서 섬김노동에서 과잉노동이나 강제성이 발생할 경우, 노동으로 간주할 것인지 하나님을 위한 봉사로 여길 것인지 고민했다. 섬김이들에게 있어서 좋은 섬김이란 자율성과 심리·물질적 보상이 어느 정도 보장되며, 의뢰인이 그들의 노동을 존중해주는 것이었다. 이미 일상에서 착취적인 노동 형태를 경험하는 청년 섬김이들은 비즈니스 모델로 제도화된 현대 한국교회에 와서 또 다른 착취적 형태의 노동을 보게 된 것이다. 이처럼, 교회에서의‘헌신페이’는 사회 속에 만연한 착취적 노동 형태가 우리의 삶에 어떤 방식으로 녹아 들어있는지 보여주고 개선 촉구에 대한 시사점을 던져준다.

영문초록

In Korean churches, believers are willing to volunteer for their church to serve God. In these serving works, various types of art/media works are included and most of them are carried out by experts among the church’s believers. Usually, the experts have to work for their own daily job and serving work for their church for the whole week. Thus, the volunteers overwork usually. However, the rewards are rarely afforded from the church. Some of them regard the serving process as a kind of labor exploitation and feel burn-out, which is related to labor alienation. This phenomenon is observed in the case of serious labor exploitation happened in a Korean business company whose top management claims that their company is based on Christianity.
Thus, this study is designed to investigate such phenomena in Korean churches. Twelve church volunteers who are majoring or working in art/media fields were interviewed. The interview includes three major questions. First, are they really experienced any type of alienation while serving art/media works in churches? And if it exists, what is the cause and characteristics of the alienation? Second, how are the volunteers affected by the institutionalized criterion of Christian culture as a cause of labor alienation? Lastly, how is the conflict between labor ethics and serving ethics generated and solved?
The analysis of the twelve depth interview showed that the labor alienation is found commonly. Most of the interviewees are found to be stressed by the church serving works without enough appreciation. It seems hard for them to complain to the church because of church’s institutionalized criterion based on Christian culture and running system to emphasize efficiency and quantitative growth like business companies. The labor alienation from the serving process is appeared as a form of burn-out, isolation from the group, self-alienation, and depression. These patterns are similar to the labor alienation appeared in ordinary labor sites. To solve the labor alienation from the serving process, some of the interviewees are stick to their faith within God, and others try to make the pastors and other believers understand the art/media labor process.
In conclusion, this study shows that in Korean churches, labor alienation in serving art/media works may exist and affect the church volunteers in diverse ways. Patterns of such labor alienation may be similar to those of business companies and seems to occur in ordinary workplaces and other religions. To avoid such labor alienation, it is highly important to offer respectful atmosphere for the workers in the churches and other places.
