15세기 중반 구텐베르크의 활판인쇄술, 19세기 중반 사진술, 그리고 19세기 후반 하프톤의 정착은 오늘날 포토저널리즘과 그 분야에 종사하는 사진기자라는 직업군을 만들어 냈다. 카메라라는 도구를 사용해 인간의 현실과 삶 속에서 일어나는 일들을 기록하여 대중매체를 통해 이미지로 독자들에게 전달해주는 일을 해온 사진기자들은 테크놀로지의 발달에 가장 민감한 사람들일 수밖에 없다. 우리나라의 경우, 20세기 초 신문사진이 처음 소개된 이래 100년 이상의 세월이 지나는 동안 사진기자들은 테크놀로지의 발달과 함께 여러 차례의 변화를 요구받았다. 그 요구는 신문이라는 대중매체의 사회적 역할이 변화할 때마다 지속적으로 반복되었다. 라디오, 텔레비전, 비디오, 인터넷 등 새로운 미디어의 출현은 사진기자들의 변화를 유도한 것이다. 그러나 지난 10년간 경험한 매체환경의 변화는 그 이전 90년 동안의 변화를 무색하게 할 만큼 빠르고 폭넓게 진행되었다. 디지털 환경과 인터넷 미디어 발달에 따른 사진기자 주변의 환경변화는 언론조직 속 그들의 존재조차 위협하는 지경에까지 이르렀다. \r\n\r\n이 논문은 신문사,통신사와 사진기자가 환경변화에 대응하여 어떻게 조직전환을 이루며 진화해 나가는 지를 묻는 연구이다. 기술발달이 매체시장을 복잡하게 만들고 혼돈 속에 빠뜨려 지속적인 진화과정을 거치게 된다는 전제 아래, 매체진화를 중심으로 빠르게 변화하는 매체환경 속에서 사진기자들이 그러한 환경 변화에 잘 적응하여 질 좋은 매체를 생산하는데 일조하는지, 그들이 속한 언론사가 결과 지향적 조직으로 전환되는 데에 기여하는지, 그리고 어떻게 적응하고 있는지를 조사, 분석하였다. 이 과정에서 연구자는 조직전환이론을 분석과 해석의 틀로 차용하였다. 조직전환이론은 조직이 원하는 방향으로 나아가기 위해 비전을 설정하고, 조직 구성원들의 참여에 의하여 계획적으로 조직이 원하는 변화를 시도함으로써 내/외부의 고객인 독자나 이용자들의 만족도를 상승시켜 결과적으로 결과 지향적 조직을 만들어야 함을 강조한다. 조직전환이론에서 도출된 ‘비전,’ ‘변화의 계획성’ 그리고 ‘결과지향성’ 등 세 가지 적응 카테고리는 이 연구의 뼈대가 되었다. 조직전환의 과정을 이해하는데 사진기자들의 인식조사를 하고자 설문조사를 실행하였고, 좀 더 구체적인 정보 수집을 위해 13명의 사진기자들과 심층면접을 실시하였다. 설문조사로 얻어진 데이터는 적응카테고리별로, 심층면접으로 얻어진 자료는 언론사, 사진부, 사진기자 개인이라는 적응주체에 따라 분석되었다. 하지만 두 가지 차원에서 수집된 자료를 상호배타적으로 사용하였다기보다는 상호보완적으로 활용하여 분석하였다. \r\n\r\n테크놀로지의 발달로 매체조직, 특히 언론사의 뉴스룸이 수직적 구도에서 점진적으로 수평적 구도로 변하고 있음을 발견하였다. 회사의 경영 구조에 따라 조금씩 차이를 보이고 있으나 사진부에 대한 생각은 그리 크게 변하지 않았음을 알 수 있었는데, 그 이유는 조직적인 문제도 있겠지만 오랜 뉴스룸의 관행에 따른 사진기자 자신들의 소극적 자세의 결과이기도 했다. 우선 언론사가 설정한 비전은 존재 유무를 떠나 소속 구성원들에게 제대로 전달되지 않고 있는 것으로 나타났다. 즉 미디어 조직 속의 사진기자들은 자기가 속한 조직의 비전이 무엇인지 정확하게 인지하지 못하는 경우가 많았다. 또한, 통신사를 제외한 대부분 언론사의 사진부는 여전히 권한이 제한되어 있고 정책결정 및 편집과정으로부터 소외되고 있는 것으로 나타났다. 최근 사진기자들은 자신들이 주로 사용하는 스틸 카메라 외에 한 장소에서 비디오카메라라는 또 다른 기록매체를 동시에 사용하도록 요구받고 있다 .비전이 제대로 공유되지 않았음에도, 사진기자들이 속한 사진부나 언론사라는 조직은 끊임없이 변화하려는 노력을 기울이고 있었다. 그러나 목표가 없는 변화는 지속적이고 효과적인 변화를 기대하기는 어렵다. 비록 변화를 위해 노력하고 있으나, 그것은 설정된 비전을 목표로 하는 계획된 변화라고 말하기에는 한계가 있고, 따라서 결과 지향적 조직으로 전환하고 있다고 말하기도 어렵다. 신문의 위기를 극복하기 위한 노력을 실행하기에 앞서 조직의 구성원들이 위기를 극복하기 위한 현실성 있는 비전을 설정하여 조직의 구성원들이 공유할 수 있도록 하는 것이 우선되어야 할 것이다. 회사 차원뿐만 아니라 사진부라는 작은 조직 속에서도 부서 나름대로 비전을 설정하고 계획된 변화를 위해 노력한다면 사진의 질이 향상되고 결국 최종 매체인 신문의 질을 향상을 추구할 수 있을 것이다. \r\n\r\n이 연구를 통해 신문사, 사진부, 사진기자 개인, 즉 주체별로 변화에 적응하기 위한 노력들은 다섯 가지의 공통범주로 설명될 수 있었다: ① 전통적 저널리즘 가치의 강화 ② 고정관념의 전환 ③ 커뮤니케이션의 확대 ④ 경영합리화 및 경제적 해법 추구 ⑤ 테크놀로지의 활용.이 연구는 사진기자, 사진부, 언론사 등 모든 조직전환의 주체가 매체환경의 변화에 적절하게 적응하고 긍정적인 방향으로 조직을 전환하여 포토저널리즘의 생산자인 사진기자들과 소비자인 독자 모두 만족하는 방향으로 나아가는 데에 기여할 수 있을 것이다. 연구결과를 토대로, 사진 콘텐츠의 질을 높이고, 궁극적으로 한국 포토저널리즘의 발전을 이룰 수 있기를 기대한다.

Printing press of Gutenberg of the middle of 15th century, photography of the middle of 19th century, and the establishment of half tone in the late 19th century, were all it took to create today's photojournalism and the career dubbed photojournalists following the profession. Photojournalists have been working all along to record and deliver humanity's reality and the bits and pieces of everyday life to the readers through the mass media using a tool called camera. No wonder photographers are the most sensitive type to the technology developments. In the case of Korea, the photojournalists were required to transform themselves with every technological advancement, over the period of 100 years or more since the early 20th century when newspaper photography was first introduced to the people. The change was always called for as the social role that newspapers took, as a part of mass media, evolved. The advent of new medium such as radio, television, video, internet, etc. induced the change in photojournalists. However, change in the media environment was achieved extensively, enough to put the past 90 years' change in the shade. Alterations of environment for the photographers due to the progress of digital environment and internet media came to threaten the very existence of photojournalists in their media structure.This study inquires how newspaper publishers and photojournalists adapt to the changes in their surroundings to transform the structure and evolve on. Therefore, on the premise that technological advancement complicate the media market, put it in a state of chaos to undergo consistent evolution, the following were induced: whether the photojournalists adapt well to the shifting media environment, which rapidly transforms itself centered on the media evolution, to contribute to producing good quality media; whether they play a role in transforming the photo department, newspaper publishing company, or news agency they are affiliated with into a result-oriented organization; and how they adapt. In the process the researcher borrowed organizational transformation as framework of analysis and translation. The theory of organizational transformation emphasizes setting a vision towards which the organization should head, and deliberately attempting the change that the organization with the participation of its constituents to increase the satisfaction of the inner and outer clients, readers and users, ultimately creating a result-oriented group.The three adaptation categories of organization transformation, 'vision,' 'planned change,' and 'result-oriented' were the backbones to this study. In the process of understanding the phases of organization conversion, a questionnaire was performed to find out about the recognition of photojournalists, and in-depth interviews were performed on 13 photojournalists to collect more detailed data. Data acquired from questionnaires were categorized according to the adaptation categories, and those acquired from in-depth interviews were mainly used to analyze according to the adaptation subjects: newspaper publishers, the news agency, the photo department or photographers themselves. But the obtained data from the two dimensions were made use not to be mutually exclusive but to mutually complement each other.It was discovered that with advancement of technology, the media group, newsroom of the news agency in particular, are converting into a horizontal dimension from a vertical dimension. The results differed by piecemeal according to management structures of each company, but opinions on the photo department were not so varied. It could be due to structural issues, but it was also the outcome of the passiveness of the photojournalists themselves due to the old routine of the newsrooms. Primarily, the vision set by news agency 'A' regardless of its existence was not being delivered to its constituents. In other words, photojournalists in the media group did not, most of the time, accurately recognize what the vision of their organization is. In the circumstances of newspaper publishers with the exception of news agencies, the power of the photo department was yet to be free from restrictions, and unprotected from policy decisions and the editorial rights. Recently, photojournalists are required to use a video camera or other recording devices on the same site in addition to the still camera they usually use.Although the vision is hardly shared as it should be, newspaper publishers or the photo departments photojournalists affiliated with make continuous effort to transform themselves. With Change without goals, consistent and efficient transformation can hardly be expected. They are striving for change, but there are limits to saying that they are changing with a set vision as its goal, which also makes it harder to describe it as attempting to change into a outcome-oriented group. Before making efforts to overcome the crisis for newspapers, a realistic vision to plan out a transformation process for the group constituents to surmount the crisis should be set so that the members of the group can acknowledge it first of all. When a vision is created within the photo department and efforts are made to reach the planned-out changes and not just on the company-basis, the quality of photographs will improve, which in turn will help pursue better newspaper quality, the bottomline media. Through this research, it was discovered that the all the efforts to adapt to changes made by each subjects, newspaper publishers, photo departments, individual photojournalists can be explained with the five following common categories: 1) Reinforcing the values of traditional journalism 2) Change of stereotypes 3) Expanding inward and outward communication 4) Pursuit of business rationalization and financial solutions 5) Application of technology.The present study can contribute to find out how photojournalists, photography departments, newspaper organizations, and news agencies adapt to the environment, how the organization transforms in a positive way to elevate the quality of contents for the photojournalists producing photo image media and the consuming readers and users can be satisfied in. Hopefully, on the basis of the research results, photography improves in quality and ultimately advancement of photojournalism can be achieved.
