이 연구는 웹툰 산업 내에서 보조 인력으로서 일하고 있는 ‘웹툰 보조작가’ 직군에 대한 탐구이다. 웹툰 보조작가는 현재 웹툰 업계에서 없어서는 안 될 중요한 역할을 수행하고 있음에도 불구하고 이들에 대한 사회적 관심과 학술적 논의는 드물다. 이 연구는 보조작가의 '보이지 않는 노동'에 대한 관심과 디지털 플랫폼 노동, 문화산업 내의 창의노동으로서 보조작가들이 어떠한 노동 환경에서 어떤 노동 경험을 하고 있는지에 대한 궁금증에서 시작하였다. 이를 통해 보조작가들의 노동과 웹툰 산업 속의 '보이지 않는' 직군에 대해 조명하고, 웹툰 노동의 현재와 구조적 문제를 탐구하고자 한다.
본 연구는 세 가지의 측면의 연구 문제를 설정하여, 미시적 관점에서의 생산자 연구로서 웹툰 보조작가 12명을 대상으로 심층인터뷰를 실시하였다. 첫 번째 연구 질문은 '웹툰 산업 규모 확장과 생산 구조의 변화에 따라 보조작가들의 노동 조건과 역할은 어떻게 변하고 있는가? 이러한 변화에 대해 보조작가들은 어떻게 인식하고 적응하는가?'이다. 두 번째 연구 질문은 '웹툰 수용 방식의 변화가보조작가들의 노동 조건과 역할은 어떻게 변하고 있는가? 이러한 변화에 대해 보조작가는 어떻게 인식하고 적응하는가?'이다. 마지막으로 세 번째 연구 질문은 '웹툰 산업의 AI 기술 활용에 대해 보조작가는 어떻게 인식하는가? AI 기술이 이들의 노동에 미치는 영향은 무엇이고, AI로 대체될 위험에 대해 어떠한 태도를 가지고 있는가?'이다.
이를 바탕으로 연구를 진행하면서, 보조작가의 '보이지 않는 노동'의 문제를 세 가지 측면에서 분석하였다. 첫째는 '노동 파편화와 노동의 불안정성'이다. 웹툰 제작 공정의 일부로써 분절되고 잘게 쪼개진 노동으로 투입되는 보조작가들은 완성된 작품에서 그들의 노동이 드러나지 않는다는 특징을 갖는다. 그렇기 때문에 그들의 노동 강도나 업무량에 대한 객관적인 평가와 측정이 어렵고, 결과적으로 불안정하고 취약한 노동 환경 속에서 저임금의 노동을 수행하게 된다. 둘째는 '창작 주체성의 상실'이다. 보조작가는 플랫폼의 통제와 간섭 아래에서 자발적으로 웹툰 창작자로서 자기실현을 하고자 하는 자아를 약화시키고, 노동자로서의 자아를 강화시킨다. 이로 인해 자기소외의 문제가 발생한다. 셋째는 '크레딧 확보의 어려움'이다. 보조작가는 자신의 이름을 알리고 그들의 노동을 인정받는 것에 대해 어려움을 겪는다. 이들은 완성된 작품에 자신의 이름을 올리지 못 하고, 이로 인해 불연속적인 경력과 고용에 대한 불안을 느낀다. 게다가 크레딧의 부재는 보조작가들 스스로가 자신들이 수행한 노동과 참여한 창작물에 대한 거리감과 괴리를 증가시키는 요인으로 작용한다.
본 연구는 웹툰 보조작가의 노동 경험과 그들이 겪고 있는 노동 문제에 대해 자세히 드러내면서 웹툰 산업의 '보이지 않는 노동'을 구체적으로 조명한다. 이를 통해 디지털 플랫폼 노동, 문화산업 내의 창의노동을 수행하는 직군들에 관한 논의와 담론들까지 확장하고자 한다. 유연하고 독립적이며 자유로운 창의노동자인 것처럼 보이는 직군의 종사자들이 사실상 열악한 환경 속에서 노동 불안정성을 느끼고, 그들의 창작 주체성을 잃고 있다는 점을 제시한다. 그리고 이러한 취약성이 인공지능(AI) 기술과 같은 급진적인 기술 발전에 의해 더욱 강화될 수 있다는 점을 지적한다. 이 연구는 웹툰 보조작가의 노동 경험을 미시적인 관점에서 알아보고, 객관적인 노동 현실과 작가들의 주관적인 인식과 태도를 함께 살펴보고자 하였다. 그리고 웹툰 보조작가들은 물론, 다양한 문화산업에 종사하는 보조 생산 인력들의 노동 가치가 재평가 받을 수 있도록 ‘보이지 않는 노동’의 현실을 드러내는 것에 의의를 둔다. 이 연구를 통해 웹툰 보조작가들의 ‘보이지 않는 노동’의 가치를 인정받고 이들이 자신의 크레딧을 확보하여 경력을 쌓아가는데 도움이 되고, 노동 조건을 개선하는 데 기여할 수 있기를 희망한다.
This study is an exploration of the "webtoon assistant" workforce, which works as a supportive labor force within the webtoon industry. Even though webtoon assistants play an integral role in the current webtoon industry, they receive little social attention and academic discussion. This study began with an interest in the 'invisible labor' of webtoon assistants and a curiosity about what kind of labor environment and labor experience they have as digital platform labor and creative labor in the cultural industry. This study aims to shed light on the labor of assistant writers and the 'invisible' workforce in the webtoon industry, and to explore the current and structural problems of webtoon labor.
As a microscopic producer study, this study set three research questions and conducted in-depth interviews with 12 webtoon assistants. The first research question is, "How are the working conditions and roles of webtoon artists changing as the webtoon industry expands in scale and changes in production structure, and how do they perceive and adapt to these changes? The second research question is: 'How are the working conditions and roles of assistant writers changing due to changes in the way webtoons are being accepted, and how do assistant writers perceive and adapt to these changes? Finally, the third research question was, "How do assistant writers perceive the use of AI technology in the webtoon industry? What is the impact of AI technology on their labor, and what attitudes do they have towards the risk of being replaced by AI?
This study sheds light on the 'invisible labor' of the webtoon industry by revealing the labor experiences of webtoon assistants and the labor problems they face. In doing so, it aims to expand the discussion and discourse on digital platform labor and creative labor in the cultural industry. It suggests that those who appear to be flexible, independent, and free creative workers are experiencing labor insecurity and losing their creative agency under harsh conditions. It also points out that this vulnerability can be reinforced by radical technological advances such as artificial intelligence (AI) technology. This study examines the labor experience of webtoon assistants from a micro perspective, looking at both the objective labor reality and the subjective perceptions and attitudes of the writers. It aims to reveal the reality of 'invisible labor' so that the labor value of webtoon artists, as well as auxiliary production workers in various cultural industries, can be reevaluated. Through this study, I hope to recognize the value of the 'invisible labor' of webtoon assistants and help them secure their credits, build their careers, and contribute to improving their working conditions.?
